Challenge

Building a Consulting Culture of Trust, Emotional Resilience, and High Performance

SUAZIO, a global market research and strategic consulting firm in the life sciences sector, operates in a uniquely high-pressure environment. Employees are required to conduct a high number of interviews daily with top-tier healthcare professionals – from internationally renowned surgeons to hospital CEOs. The nature of the work demands sharp intellect, professional rigor, and consistently excellent communication.

However, the cumulative impact of stressors was becoming increasingly evident:

• Relentless daily targets led to performance fatigue and disengagement
• Fear of rejection and hesitation when facing intimidating respondents
• Anxious, self-critical thoughts after “unsuccessful” days
• Friction and internal competition that diminished team cohesion
• Lack of emotional support in a role that demanded empathy, poise, and persistence

Despite strong capabilities, employees struggled to stay motivated, emotionally agile, and connected to the bigger mission. Leadership recognized that more than technical training was needed – people needed mental tools, personalized guidance, and a space to feel seen and supported.

Solution

Democratized Human-Centered Coaching with a High-Performance Lens

SUAZIO made a bold and early move: they committed to democratized coaching as a foundational element of their consulting business. A 10-year integrated coaching initiative was designed and implemented to build emotionally intelligent, purpose-driven, high-performing professionals. This program was deeply embedded in SUAZIO’s company culture, balancing strategy with compassion.

Transformation Plan and Methodologies

  1. Individual Coaching: Cultivating Confidence, Resilience and Mental Clarity

Deployment: One-on-one sessions were tailored to each employee’s needs.
Methodology: NLP techniques were used to interrupt negative thinking loops and build empowering inner dialogue.
Techniques:
• Motivational Interviewing was applied to help employees rediscover personal values and intrinsic motivation.
• REBT tools were integrated to deconstruct unhelpful beliefs and replace them with rational, empowering thought patterns.
• Performance Enhancement: guided mental rehearsals helped employees prepare for high-stakes interviews, presentations, and stakeholder calls, building confidence through "mental success experiences".
• Stress Relief: visualization-based breathing exercises created moments of calm and groundedness, especially before or after intense work periods.

Rationale: Performance recovery plans were developed for employees facing burnout, helping them rebuild confidence step by step.

  1. Group Coaching: Building Unity and Shared Ownership

Deployment: Monthly coaching sessions were aligned with performance cycles.
Methodology: Open conversations were facilitated to reduce performance anxiety and normalize challenges.
Techniques: Shared accountability systems were created, where teams celebrated wins, brainstormed improvements, and supported one another.
Rationale: KPIs were reframed as meaningful milestones rather than pressure points, fostering team ownership and shifting from competition to collaboration.

  1. Strategic Integration with Company Goals

Deployment: Regular collaboration with leadership ensured coaching themes were aligned with quarterly targets.
Methodology: Team leads were supported to manage with empathy while maintaining accountability.
Techniques: Insights on team morale, needs, and opportunities were provided as a bridge between management and employees.
Rationale: Coaching became an integral, respected part of how the team operated, not just an add-on.

"I wish we had a clone of Pooja for our other offices.
She brings the results I’ve never seen before."

Carolyn Wessels, Project Manager @ SUAZIO

These methodologies were chosen because they address both the emotional and performance needs of consulting professionals. Group coaching fostered psychological safety and team cohesion, while individual coaching provided personalized support for resilience and motivation. The integration of coaching with company strategy ensured that every initiative was aligned with business objectives and sustainable over time.
